You know that feeling at the end of a long day - fluorescent lights, back-to-back meetings, the hum of open-plan noise - where you get home and just... can't? Can't talk, can't think, can't make a simple decision like what to eat?

For a lot of neurodivergent people, that's not an occasional bad day. That's a Thursday.

What I'm describing has a name: sensory burnout. And it's one of the most overlooked, most misunderstood experiences in workplaces today.

What is sensory burnout?

Sensory burnout happens when the nervous system is exposed to prolonged, unmanageable sensory stress with no real way to step away or reset. It's not just fatigue. It's dysregulation: the system gets stuck in overdrive.

Think of it like a phone running too many apps at once. It heats up. It slows down. Eventually, it crashes. The difference is: you can't just restart a nervous system.

What triggers it

Common triggers include:

  • Tactile strain: scratchy fabrics, tight clothing, uniform requirements that feel unbearable over hours.

  • Visual strain: harsh or fluorescent lighting, glare, fast‑changing visuals, cluttered spaces.​

  • Auditory strain: overlapping conversations, traffic, alarms, phones, open‑plan noise or echo.​

  • Social strain: crowded events, back‑to‑back meetings, constant small talk.

  • Masking strain: performing “acceptable” neurotypical behaviour in spaces that don’t match your natural communication or regulation style.​

Research on autistic burnout describes chronic exhaustion, reduced tolerance for sensory and social input, and a loss of skills that were previously available like language, planning, or basic self-care. This mirrors what many neurodivergent workers report when sensory stress goes unchecked: a collapse in both cognitive and emotional capacity, not fixed by one good night’s sleep (MacLennan, K., et al., 2021).​

Signs of sensory burnout

Sensory burnout is easy to miss, especially because many of the people experiencing it have spent years learning to hide it. But internally, it can feel like the system is slowly shutting down to protect itself.

  • Struggling to concentrate or complete tasks, even simple ones.

  • Heightened irritability, anxiety, or emotional reactivity over “small” triggers.​

  • Pulling away from social contact, going quiet in chats or meetings, or cancelling plans.

  • Physical symptoms such as migraines, muscle tension, digestive issues, or insomnia.​

  • Losing access to skills that usually feel available: organising, speaking clearly, following routines, self‑care.​

Work‑focused research links sensory overload with increased stress, poorer focus, more mistakes, and higher absenteeism.

A study found that people with greater sensory sensitivity reported more emotional exhaustion when job demands were high, while supportive resources (like autonomy and social support) buffered some of the impact (Vander Elst, T., et al., 2019).

What actually helps

Here's where I want to be direct: sensory burnout is not a personal failing. It is not a case of someone "not coping well enough." It is what happens when an environment is poorly designed for the people inside it.

As business and occupational psychologists, our job is to work on both levels: the nervous system and the system itself. That means looking at what the workplace is asking of people, not just coaching individuals to endure more of it.

  • Map sensory stress points
    Talk to employees about when work feels "too loud, too bright, too crowded." Use simple surveys or self-reflection diaries to spot the patterns: spaces, tasks, times of day.​

  • Change the environment, not just the person
    Quieter zones, flexible seating, softer lighting, clear norms around headphones and notifications.

  • Normalise sensory language
    Help teams talk openly about sensory needs (“I need a low‑input afternoon”) and train managers to treat this as part of inclusion.

  • Redesign rhythms and expectations
    Reduce back‑to‑back meetings, create focus blocks, and allow micro‑breaks after high‑input tasks so overload does not build into full sensory burnout.​

  • Support unmasking and early warning signs
    Encourage more flexible ideas of “professional” so people can use aids (headphones, stimming, movement) and recognise early signs of burnout before skills and wellbeing crash.

Start the conversation at work

If you're a manager, HR professional, or occupational psychologist: consider when you last asked your team about sensory experience at work. Not wellbeing in the abstract. The actual physical and sensory reality of their day. That question alone can open a lot of doors.
